Abstract

The purpose of this study was to examine how employee performance at PT HM Sampoerna Tbk Plant Sukorejo was affected by adaptation to a new work environment, social support, and workload, with burnout as an intervening variable. Frequent divisional rotation without adequate orientation, limited supervisor support, and heavy workload left employees highly fatigued, prompting this study. A quantitative, causal-comparative, cross-sectional approach was used. The sample, selected through purposive sampling with a total sampling approach, consisted of 36 permanent employees who had changed divisions within the last three months. Using SmartPLS 4, Partial Least Squares Structural Equation Modeling (PLS-SEM) analyzed data collected via a five-point Likert scale questionnaire. Results show that new work environment adaptation and social support had a negative and significant effect on burnout, while workload had a positive and significant effect on burnout. Adaptation and social support also had a positive and significant effect on employee performance, while workload and burnout had a negative effect. The effects of the three exogenous variables on performance were partially mediated by burnout. The model explained 70.1% of the variance in burnout and 83.2% of the variance in performance.
